How to hire a Operations Manager

Operations managers own a team or function, managing people, meeting SLAs, controlling costs, and improving processes. They get credit when things run smoothly and blame when they do not. In Indian companies, this role often spans logistics, vendor management, quality control, and customer operations.

Why this role is hard to hire

The hiring challenge

Operations manager candidates talk a lot about "team management" and "process improvement" in generic terms. The real test is diagnostic thinking: when a KPI is missing its target, can they walk you through how they would figure out why? Most candidates describe what they would do. Strong candidates describe how they would investigate.

What to look for in an Operations Manager

Three things matter: Diagnostic thinking (when something breaks, do they investigate systematically or jump to a solution?). Comfort with metrics (can they read a dashboard and spot what is wrong without being told?). People management beyond platitudes (how do they handle an underperforming team member? A high-performer who wants to leave? A conflict between two team leads?).

For Indian operations roles, also check for vendor and stakeholder management experience (many ops managers coordinate with third-party vendors), regional operations awareness (managing teams across states with different labour laws), and cost sensitivity (can they explain a cost-reduction initiative they led with specific numbers?).

How to structure the interview

A strong operations manager interview has three parts. First, a diagnostic scenario: present a real-ish problem (SLA slipping, costs rising, quality dropping) and ask the candidate to walk through their investigation. Score on whether they ask the right questions before proposing solutions. Second, a people management case: present a team situation (underperformer, conflict, attrition) and ask how they would handle it. Score on empathy, fairness, and process. Third, a metrics review: show them a simple operations dashboard and ask what they notice, what concerns them, and what they would investigate first.

Common mistakes when hiring Operations Managers

Hiring for firefighting instead of prevention. The best operations managers prevent problems. The worst are always busy fixing them. Ask what systems they put in place to prevent recurring issues, not just how they handled crises.

Not testing people management depth. Every ops manager says they manage people. Ask them to describe how they handled a specific performance issue, including the conversation, the timeline, and the outcome. Vague answers mean vague management.

Ignoring cost awareness. Operations is where cost discipline lives. A candidate who cannot describe a cost-reduction initiative with specific numbers has not been managing costs - they have been approving budgets.
